{"id":934,"date":"2016-10-11T12:45:15","date_gmt":"2016-10-11T11:45:15","guid":{"rendered":"https:\/\/www.coachmentoring.co.uk\/articles\/?p=934"},"modified":"2021-11-22T16:27:35","modified_gmt":"2021-11-22T16:27:35","slug":"does-your-organisation-have-destructive-leaders","status":"publish","type":"post","link":"https:\/\/www.coachmentoring.co.uk\/articles\/2016\/10\/does-your-organisation-have-destructive-leaders\/","title":{"rendered":"Does your organisation have destructive leaders?"},"content":{"rendered":"<h1>Or do you have pockets of evangelists?<\/h1>\n<div class=\"slate-resizable-image-embed slate-image-embed__resize-full-width\" style=\"text-align: left;\" data-imgsrc=\"https:\/\/media.licdn.com\/mpr\/mpr\/AAEAAQAAAAAAAAgIAAAAJDkzNGQ0MTgzLWQ5MDktNGNkOS04OTc3LTRmMzc5ZmVlMmFhZg.jpg\"><span style=\"text-align: left;\"><img loading=\"lazy\" decoding=\"async\" class=\"alignright size-medium wp-image-980\" src=\"https:\/\/www.coachmentoring.co.uk\/articles\/wp-content\/uploads\/2016\/10\/Champion-leader-300x174.jpg\" alt=\"Champion Leader\" width=\"300\" height=\"174\" srcset=\"https:\/\/www.coachmentoring.co.uk\/articles\/wp-content\/uploads\/2016\/10\/Champion-leader-300x174.jpg 300w, https:\/\/www.coachmentoring.co.uk\/articles\/wp-content\/uploads\/2016\/10\/Champion-leader-768x444.jpg 768w, https:\/\/www.coachmentoring.co.uk\/articles\/wp-content\/uploads\/2016\/10\/Champion-leader-500x289.jpg 500w, https:\/\/www.coachmentoring.co.uk\/articles\/wp-content\/uploads\/2016\/10\/Champion-leader.jpg 800w\" sizes=\"auto, (max-width: 300px) 100vw, 300px\" \/>It never fails to amaze me in my conversations with HR and L&amp;D Professionals how many of them absolutely agree with me, that coaching is a desired leadership behaviour, but under examination, it is not one particularly evident or valued in their own organisation.\u00a0Of course, there is always one \u2018good person\u2019 on the senior management team who is a champion, but can\u2019t seem to get traction.\u00a0Or some middle managers, who are pushing the cause.\u00a0However, it is so rare to find a \u2018real\u2019 energised coaching culture in any organisation.\u00a0The best you can hope for are pockets of evangelists, who fly the flag for coaching and have partial success until their \u2018ring leader\u2019 leaves, or is deposed or fired!\u00a0<\/span><\/div>\n<div class=\"prose\">\n<p style=\"text-align: left;\"><!--more--><\/p>\n<h1 style=\"text-align: left;\">Where\u2019s the coaching culture?<\/h1>\n<div class=\"slate-resizable-image-embed slate-image-embed__resize-right\" style=\"text-align: right;\" data-imgsrc=\"https:\/\/media.licdn.com\/mpr\/mpr\/AAEAAQAAAAAAAAjZAAAAJDJlNGU1OGU1LTBjMDQtNGI3ZC1hZjBhLWFiOTE5NDVhMzBkMg.jpg\"><img loading=\"lazy\" decoding=\"async\" class=\"alignright size-medium wp-image-1048\" src=\"https:\/\/www.coachmentoring.co.uk\/articles\/wp-content\/uploads\/2016\/10\/coaching-headache-240x300.jpg\" alt=\"Coaching Headache\" width=\"240\" height=\"300\" srcset=\"https:\/\/www.coachmentoring.co.uk\/articles\/wp-content\/uploads\/2016\/10\/coaching-headache-240x300.jpg 240w, https:\/\/www.coachmentoring.co.uk\/articles\/wp-content\/uploads\/2016\/10\/coaching-headache.jpg 640w\" sizes=\"auto, (max-width: 240px) 100vw, 240px\" \/><\/div>\n<p style=\"text-align: left;\">This all tends to be swept under the carpet and in many places the prevailing culture espouses coaching leaders, but the theory in practice is very different.\u00a0This has been on my mind recently for several reasons.\u00a0My dear friend David Megginson gave me a copy of his new book: \u2018<a href=\"https:\/\/www.amazon.co.uk\/gp\/product\/1843983761\/ref=as_li_ss_tl?ie=UTF8&amp;linkCode=ll1&amp;tag=coachmentorin-21&amp;linkId=2a43f24f0e1cd2059f0af9cc633124d1\" target=\"_blank\" rel=\"noopener\">Building and Sustaining a Coaching Culture<\/a>\u2019 (2016) written in conjunction with my colleague David Clutterbuck and Agnieszka Bajer.\u00a0Packed full of case studies and advice it has focussed my mind on what can be achieved through organisational coaching.\u00a0I read also a fascinating article in Harvard Business Review by Tomas Chamorro-Premuzic on \u2018What Science Tells Us about Leadership Behaviour\u2019.\u00a0He brings out some staggering statistics about the US leadership situation. I am quite sure the UK would not fare any better:<\/p>\n<ul style=\"text-align: left;\">\n<li>82% of individuals don\u2019t trust their boss<\/li>\n<li>Over 50% of people quit their jobs because of their managers<\/li>\n<li>30 to 60% of leaders act destructively<\/li>\n<\/ul>\n<p style=\"text-align: left;\">This study goes on to make the point that not everyone is cut out for leadership and it is difficult to predict who will make a leader.\u00a0However,\u00a0<strong>individuals who are more adjusted, sociable, ambitious and curious tend to become better leaders.\u00a0<\/strong>Chamorro-Premuzic has also found that\u00a0<strong>the best leaders show high levels of integrity, emotional intelligence and have better people skills.\u00a0<\/strong>This is probably not a surprise to most of us!<\/p>\n<h1 style=\"text-align: left;\">A Coaching Style of Leadership<\/h1>\n<p style=\"text-align: left;\"><img loading=\"lazy\" decoding=\"async\" class=\"alignright size-medium wp-image-1050\" src=\"https:\/\/www.coachmentoring.co.uk\/articles\/wp-content\/uploads\/2016\/10\/coaching-leadership-style-300x200.jpg\" alt=\"Coaching Leadership Style\" width=\"300\" height=\"200\" srcset=\"https:\/\/www.coachmentoring.co.uk\/articles\/wp-content\/uploads\/2016\/10\/coaching-leadership-style-300x200.jpg 300w, https:\/\/www.coachmentoring.co.uk\/articles\/wp-content\/uploads\/2016\/10\/coaching-leadership-style-768x512.jpg 768w, https:\/\/www.coachmentoring.co.uk\/articles\/wp-content\/uploads\/2016\/10\/coaching-leadership-style-450x300.jpg 450w, https:\/\/www.coachmentoring.co.uk\/articles\/wp-content\/uploads\/2016\/10\/coaching-leadership-style.jpg 800w\" sizes=\"auto, (max-width: 300px) 100vw, 300px\" \/>Clutterbuck, Megginson and Bajer talk about a \u2018coaching leadership style\u2019 as described by Blanchard (1968) and Goleman (2000), the characteristics of which echo Chamorro-Premuzic\u2019s description of a better leader.\u00a0So why is this link between a coaching approach and leadership\/organisational effectiveness not made more forcibly in current practice?\u00a0In fact, here appears to be a distancing of making this case or playing it down in many organisations.<\/p>\n<p style=\"text-align: left;\">Generally coaching is talked about as part of the performance management or appraisal process, but there is a lack of investment in really developing the skills of managers and leaders to coach.\u00a0<strong>Coaching training really needs to be aligned with the leadership development strategy and to be an integral part of the process, not a bolt on.<\/strong>\u00a0I believe that a coaching style of leading needs to be encouraged, developed and rewarded in order to develop organisational effectiveness and negate some of those appalling statistics illustrated by the Chamorro-Premuzic research. Developing leaders who coach should be tailored for each specific organisation, delivered over a period of time to really embed it with the individuals, supported by supervision, offered with safe practice opportunities and evaluated throughly.<\/p>\n<p style=\"text-align: left;\">So what do you think?
